5 Ways HR Leaders Can Boost Nurse Retention With Education Benefits

Care Edcor

“In the middle of difficulty lies opportunity,” said Albert Einstein.

Come to think of it, the quote, in many ways, speaks directly to the ongoing nurse shortages in the Healthcare industry. Every day, HR professionals and Healthcare leaders feel the pressure of nurse shortages while seeing their teams stretched, patients affected, and budgets strained. However, I believe we are not powerless. We can turn things around, and one of the most effective levers at our disposal is education benefits. At Edcor, I’ve witnessed how transformational these programs can be, not just for retaining valuable nurses but also for building the next generation of clinical leaders.

Why Nurse Retention Matters

Let’s look at some data. According to the 2025 NSI National Health Care Retention & RN Staffing Report,

  • The average U.S. hospital’s RN turnover rate reached 16.4%.
  • Nearly one-third of new nurses leave within their first year.
  • Hospitals lose between $3.9 and $5.7 million each year due to RN turnover, and
  • Just a 1% change in turnover can cost or save approximately $289,000 because of overtime, use of travel nurses, and lost productivity.

On top of that, since 2022, we have lost more than 138,000 nurses from the workforce, and projections show the U.S. will have a nurse shortage of more than 500,000 RNs this year. More than one in six hospitals reports critical staff gaps, forcing them to close units and turn patients away.

My mission is to make sure we don’t have to accept this as the new normal. Utilizing education benefits has been a game-changer in keeping nurses engaged, upwardly mobile, and loyal to the employer. So, let’s unwrap the major barriers that Nurses face in the uptake of education benefits and how we can help them.

The Barriers Nurses Face

In our experience, most nurses want to grow and upskill, but they run into obstacles in using education benefits. Here’s what I hear from nurses and HR leaders:

  • Nurses often aren’t aware of what benefits are available to them or how to access them.
  • Many programs use reimbursement models that force nurses to pay tuition up front and wait to get paid back, which is unrealistic for those with loans or families.
  • Nurses work shifts and unpredictable hours, making it tough to attend in-person classes.
  • Even when nurses finish additional credentials, they worry it won’t lead to promotion or better pay.
  • Burnout and emotional exhaustion create an environment where pursuing more education feels impossible.
  • Surveys reflect that while tuition reimbursement is popular, only a minority of organizations see strong usage. Awareness, confusing financial rules, and rigid course options often stand in the way.

Now that we know about the barriers, let’s look at the solutions.

5 Actionable Solutions for Nurse Retention

I believe that if you meet these challenges with intention and clarity, you can truly make a difference. Here’s how our team at Edcor has partnered with hospital systems to boost retention through effective education benefits.

1. Proactive Communication

There is no utilization without visibility. You can have the best policies in place, but they will not give you the intended results if you do not proactively communicate them with your target audience. You can start by auditing what benefits exist and launch targeted campaigns to make sure every nurse knows what’s available and how to use it. These channels can be digital and print to cover all bases.

2. Breaking Financial Barriers

We found that shifting to either direct billing or using Tuition Reimbursement with deferrals, or even better, Debt-free degree programs, breaks down financial barriers. Nurses no longer need to pay first. This approach increases usage rates and satisfaction, especially among early-career staff balancing student loans. Next up is offering Student Loan Repayment Benefits. This is a benefit heavily utilized by the Healthcare industry because any monthly payment to reduce the student loan burden helps, and often translates to higher retention rates. Finally, offering Scholarship support to dependents, new recruits or nursing students has been seen to yield great results. Put together, these make the education benefit policy for nurses more holistic and support nurses across tenures leading to higher retention.

3. Flexible and Modular Learning

Research from Edcor clients reflects that flexibility keeps talent on board and makes re-entry easier for nurses who’ve taken leave. Many of the Edcor network schools are highly specialized in Nurse education and well attuned with the learning styles of nurses. They offer hybrid, asynchronous, and online learning pathways where possible that fit around nurses’ schedules. When a nurse can learn from home after a shift or watch a lecture on the weekend, they are much more likely to use their education benefit.

4. Clear Career Pathways

Offering education benefits is not enough. They need to be anchored in growth, and you also need to show nurses how new credentials link to advancement. Edcor, with the help of our school network partners, has mapped our career pathways for Nurses starting from Pre-licensure to Chief Nursing Officers. Offering internal “ladders” connecting each credential with roles and pay, pairing learning goals with mentoring, and celebrating progression during staff meetings leads to higher outcomes with education benefits. When nurses see that upskilling leads to more opportunities and recognition, it improves retention. Health systems implementing structured mentorship and career development have reduced turnover dramatically.

5. Holistic Benefits and Recognition

Education benefits work best when paired with resources for wellbeing and frequent recognition. Nurses who feel seen and supported are more loyal to their teams and more likely to refer peers to join their employers. Well-designed and holistic programs have been shown to increase education benefit usage, with parallel drops in turnover and costs.
