Strategic alignment of Total Rewards programs with organizational goals jumped from second place in 2025 to first place this year, overtaking market competitiveness.
Let me be clear about what this means. Competitive pay still matters. Market-rate benefits still matter. But they are no longer enough. What employees are asking now is this: Does my Total Rewards package connect to the work I am doing, the impact I am making, and the future I am building here? If you cannot answer that question with clarity and conviction, you will keep losing people, no matter how much you pay them.

The Ascensus 2025-2026 Compensation, Retirement, and Benefits Trends Report surveyed 594 U.S. employers across 16 diverse industries, and two findings stopped me in my tracks.
First, the post-pandemic era of reactive benefits management is over. Employers that pulled back on benefits in 2020 and rebuilt them in 2022 are now offering programs at steadier, more sustainable levels. We are done lurching from crisis to crisis. We are finally thinking long-term again.
Second, Millennials and Gen Z are not just influencing benefits decisions. They are reshaping them. Organizations are placing greater emphasis on retirement readiness, financial wellness, mental health support, flexibility, and student debt assistance. This is not a trend. This is a generational shift in what employees expect from work and what they will tolerate from employers.
Here is the number that matters most: 77% of organizations already have or are planning to implement financial wellness plans. Why? Because younger employees are drowning in student debt, struggling with housing costs, and trying to build financial security in an economy that feels stacked against them. When WorldatWork asked Total Rewards leaders what they most wanted to change, one answer dominated: transparency and communication. I see this as our biggest opportunity.
As a matter of fact, two-thirds of companies (67%) now share salary ranges in job postings, but transparency goes beyond compliance. It builds trust. Here is what I know: when employers make education benefits policies visible and communicate about them effectively, utilization increases, and that directly impacts retention. When employees understand their pay, see the full value of their benefits, including tuition benefits and student loan repayment assistance, and know their employer is committed to fairness, they stay.
We know transparency is hard. It requires systems, processes, and a willingness to answer tough questions. But I have seen what happens when organizations get this right. Retention improves. Engagement increases.
Technology Integration and Automation of Total Rewards Management
One of the most dramatic shifts in the WorldatWork study is the rise of technology integration and automation of Total Rewards management. Last year, it ranked 10th. This year, it jumped to 5th. Why the sudden urgency? Because technology is no longer a nice-to-have. It is the enabler of everything else we are trying to accomplish.
